The goal
Catch22 supports people facing complex life challenges across the UK. As many practitioners stepped into management roles for the first time, they faced the challenge of leading teams while managing demanding caseloads in high-pressure environments.
Managers had limited experience in creating psychologically safe workplaces, balancing staff wellbeing with organisational demands, and fostering a culture where team members felt comfortable speaking up, sharing ideas, and raising concerns.
Key challenges included:
- Supporting staff dealing with complex client needs
- Embedding open, two-way feedback and recognition
- Leading teams through ongoing organisational change
- Moving from reactive problem-solving to coaching-focused leadership
These pressures highlighted the need for practical management development that would equip leaders to build trust, openness, and psychological safety in their teams.

The solution
We designed and delivered a practical three-part management programme addressing everyday leadership challenges:
-
Psychological Safety – Building trust, encouraging healthy challenge, and using coaching to create open, high-performing teams
-
Feedback Culture – Giving clear, behaviour-focused feedback, increasing recognition, and enabling two-way conversations
-
Leading Through Change – Understanding resistance, communicating clearly, and coaching teams through uncertainty
The programme combined interactive workshops, real-life scenarios, and one-to-one coaching, enabling managers to immediately apply skills that foster psychologically safe and high-performing teams.

The impact
Following the programme, managers are now:
- Leading with empathy, curiosity, and active listening rather than rushing to “fix” problems
- Giving structured feedback and regular recognition to their teams
- Communicating organisational change confidently while focusing on what they can influence
- Coaching their teams through challenges instead of escalating issues prematurely
By strengthening psychological safety, Catch22 has built more resilient, engaged, and high-performing teams where staff feel empowered to contribute, take initiative, and support one another, improving both team performance and employee wellbeing.
